Abstract
Tyrimo tikslas: atskleisti kaip visaapimanti ikimokyklinių ir priešmokyklinių ugdymo įstaigų vadovų lyderystė yra susijusi su jų gebėjimu motyvuoti pedagogus edukacinėms inovacijoms. Darbo uždaviniai:
- apsibrėžti inovacijų ir edukacinių inovacijų vadybos sampratą,
- apžvelgti egzistuojančias edukacinių inovacijų įvedimo į priešmokyklinio ugdymo įstaigas strategijas,
- remiantis teorija, apžvelgti skirtingus vadovo lyderystės tipus: transformacinį, transakcinį, nelyderystės,
- ištirti kaip skirtingi vadovo lyderystės tipai – transformacinis, transakcinis, nelyderystės – susiję su ikimokyklinių ir priešmokyklinių įstaigų vadovų gebėjimu motyvuoti pedagogus edukacinėms inovacijoms. Tyrimo metodai ir imtis: Empirinėje darbo dalyje atskleista inovacijų sampratos, diegimo proceso, problemų ir edukacinės inovacijos diegimo dalyvių (vadovų-lyderių ir komandos) ypatumai. Tyrime naudojamas B. Avolio ir B. Bass MLQ 5X testas vadovo lyderystės tipui nustatyti ir struktūrizuoto interviu metodas. Tyrime buvo apklausiami 4 Vilniaus miesto ikimokyklinių ir priešmokyklinių ugdymo įstaigų vadovai, išsiaiškintas jų lyderystės tipas, padaryta interviu analizė. Tyrimo rezultatai: Šiame moksliniame darbe atlikto vadovo vaidmens motyvuojant pedagogus edukacinėms inovacijoms tyrimo metu buvo nustatyta, kad transformacinio lyderystės tipo lyderiai edukacinėms inovacijoms motyvuoja per asmeninį pavyzdį, komandinius ir individualius susitikimus, aiškiai įvertindami rizikas ir vertes ir užtikrindami padrąsinantį atgalinį ryšį. Transakcinės lyderystės tipo lyderiai edukacinėms inovacijoms diegti renkasi įvertinimą – asmeninį, žodinį, finansinį – ir taip motyvuoja komandą. Tačiau sėkmingam edukacinių inovacijų diegimui kol kas dar trūksta keleto elementų: pokyčiams atviros pedagogų kartos, bendro palaikymo iš švietimo sistemos.
Aim of the thesis: to reveal how the leadership of preschool educational institutions is related to their ability to motivate educators for educational innovation. The goals of this paper are:
- Define the concept of innovation and educational innovation,
- Review existing strategies for introducing educational innovations to preschool education institutions,
- Based on the theory, review the different types of manager leadership: transformational, transactional, absence of leadership,
- Investigate how different types of managerial leadership - transformational, transcendental, absence of leadership - relate to the ability of managers of preschool institutions to motivate teachers for educational innovation. Research Methods: Empirical part of the work reveals the peculiarities of participants (leaders and team) of innovation concept, implementation process, problems and implementation of educational innovation. The study uses B. Avol's and B. Bass's MLQ 5X test to determine the leader's leadership type and the structured interview method. The study included interviews with 4 leaders of pre-school educational institutions in Vilnius, their leadership type and interview analysis. Results of the study: In this research about the role of the leader in motivating educators for educational innovations found that leaders of the transformational leadership type motivate for educational innovations through personal example, team and individual meetings, clearly assessing risks and values and providing encouraging feedback. Leaders of a Transactional Leadership Type choose an assessment - personal, verbal, financial - to motivate educational innovations and thus motivate the team. However, the successful implementation of educational innovations still lacks several elements: a new generation of teachers that would be open to change, a shared support from the education system.
